Stop looking for magic bullets.......2007-06-08
While Brad Smart offers some good advice for the hiring manager, we must keep in mind that the purpose of TogGrading is to make money for, uh, Brad Smart. It is every hiring manager's responsibility to select the best candidate for a position. Some instinctively do a good job at this, while others are simply clueless. Dr. Smart presents his methodology with a zen-like religious furvor. He insists that if everyone in the organization adopts his methodology and becomes a zealot, the organization will become wildly successful. Isn't pretty to think so. My company jumped on the TogGrading bandwagon three years ago, because we had high turnover in a two departments. Now our hiring process is adruous, time-consuming and expensive. The results? Those managers who had low turnover rates still have low turnover rates. Those who had high turnover rates still have high turnover rates. The bottom line: TopGrading doesn't work any better than any other of the various magic bullet methods hawked to managers over the years. There is no one-size-fits-all methodology for selecting top performers. If your company is failing at attracting and retaining "A players" you'd do better to carefully examine your corporate culture than to jump on the latest fad method. If one manager excels at hiring and retaining good employees, allow him to mentor the managers who don't. This is cheaper and far more effective than turning your HR process upside down and hoping for a miracle cure.
Be objective with your experiences.......2007-03-15
I have been through interview processes with multi-billion dollar firms that were surprisingly casual and not as "hard-hitting" as I would expect. From observing others and recognizing my own experiences and shortcomings, you can tell who are "C" and "A" players. This does not make the "C" player a bad person. Michael Jordan was a "C" in minor league baseball.
Just because someone is a CEO of a Fortune 500 company does not make that same person infalliable. Sometimes CEOs do things that make us scratch our heads, and subsequent events prove us right. (William McCormack at CMS Energy being one.)
Other CEOs bring great growth and enhanced shareholder value. They are worth the big bucks. How much would you pay to someone who increased your company's value by $1 billion?
I was so impressed with this book that I have begun to implement these principles into my suppliers for our company's procurement chain. I'm constructing my own "CIDS" interview, and will seek to have "A" suppliers, removing the "C"s.
The anecdote in the book says it best. A firm will invest a lot of time, effort and energy in buying a $500,000 piece of equipment. But hiring an employee whose impact on the firm can be millions of dollars? "Ah, he interviewed well, so we'll hire him."
Kick the tires during the interview phase. Talk to others for "scuttlebutt". Invest the time up front for big pay-offs later.
Read This Book Today.......2007-03-15
There are many books on the market focused on interviewing techniques and talent selection. Topgrading is the best in this category and I have read many of them. The reason why it is the best is that it takes the reader past "what to do" and teaches them "how to do it". If you are someone like me, looking for a way to hire and coach A players right now, this is the book for you.

Not only have I read both releases of this book, but my colleagues and I have been practicing Topgrading at my company for some time now. By using Dr. Smart's process, we have had significant success in hiring A players and have reaped the rewards of having these high powered recruits on our staff. This is a "must read" for those leaders that want to significantly improve the quality of their workforce.

Let me begin with full disclosure. I've known the author, Dr. Smart, for many years. I know his methodology inside and out. Essential Information and Invaluable Advice.......2003-02-07
This one of the volumes in the new Harvard Business School Essentials Series. Each offers authoritative answers to the most important questions concerning its specific subject. The material in this book is drawn from a variety of sources which include a Peter Cappelli article on market-driven retention in the Harvard Business Review and various other articles published in Harvard Management Review Update as well as the hiring module found in Harvard ManageMentor®, an online service. Each volume is indeed "a highly practical resource for readers with all levels of experience."
Peter Cappelli served as subject advisor to Richard Luecke, writer of this and other books in the Harvard Business School Essentials Series and author or developer of more than 30 other books as well as several dozen articles. As Luecke notes in the Introduction, Bradford Smith completed a study of 54 U.S. companies and learned that the average managerial "mis-hire" costs a company 24 times the individual's base compensation. How can that be possible? "Smith points to all the usual suspects" (the mis-hire's compensation and cost of maintenance, the initial hiring costs, severance expenses, the costs associated hiring and training a replacement," etc.) but the biggest cost...is the cost of the mistakes, failures, and missed opportunities that result from having the wrong person in a management position over several years."
The material in this volume is carefully organized within seven chapters, followed by three appendices which provide a sample job description and targeted interview questions as well as discussion of various "legal landmines" in hiring. Each chapter is introduced by a list of "Key Topics" to be covered in it and concludes with a brief Summary. For example, in Chapter 5, the essential strategies for "Keeping the Best" reflect why retention matters and why it is now so challenging, the special challenges of a diverse work force, and why people stay -- and why they leave. Examples are provided of two companies which successfully retain their best employees (e.g. Southwest Airlines and SAS) and then the reader is provided with several "tips" on managing retention.
Throughout this book, several check-lists are included. One of the most informative is Figure 3-3 ("What Managers Are Looking For") which lists the attributes rated by executives who participated in a survey conducted by McKinsey & Company in 2000. Here are the five rated highest: Interesting, challenging work (59%), Company is well-managed (48%), Work I feel passionate about (45%), Good relations with my boss (43%), and two tied for fifth place (39%): I like the culture and values, and, Recognized, rewarded for my individual contribution.
Ken Blanchard once observed that feedback is "the breakfast food of champions" and I agree. An excellent indication of that is the exit interview which many companies do not conduct and few of those who do do it well. In the final chapter, "When All Else Fails," the reader is provided with some excellent advice which includes but is not limited to exit interviews. Ernst & Young is cited as a company which made a special effort "to re-recruit excellent employees who had defected to now-defunct dot-com companies. It even set up a national Alumni Relations Office to manage this important aspect of its human resource business." (Readers wishing to know more about those initiatives are directed to "Alumni Relations During a Downturn," Daily Deal, 27 September 2001.) In this final chapter, several specific suggestions are offered to help increase the number and quality of re-hires. Obtain feedback which reveals the root causes of defections and then eliminate those causes. This information can be obtained during exit interviews and by direct investigation.
Those who share my high regard for this book are urged to read Marcus Buckingham and Curt Coffman's First, Break All the Rules and Coffman and Gabriel Gonzalez-Molina's subsequently published Follow This Path. In the former, the authors introduce the Gallup Organization's "Q12"; in the latter, the authors examine it in much greater depth. Briefly, "Q12" consists of a series of questions (yes, 12 of them) which elicit from respondents information needed to attract, focus, align, and thereby keep the most talented employees.
Buckingham and Coffman obtained performance data from 2,500 companies and punched in the opinion data from 105,000 employees. "This is what we found. First, we saw that those employees who responded more positively to the twelve questions also worked in business units with higher levels of productivity, profit, retention, and customer satisfaction. This demonstrated, for the first time, the link between employee opinion and business unit performance, across many different companies. Second, the meta-analysis revealed that employees rated the questions differently depending on which unit they worked for rather than which company. This meant that, for the most part, these twelve opinions were being formed by the employee's immediate manager rather than by the policies or procedures of the overall company."

Physicists use "back-of-the-envelope" estimates to check whether or not an idea could possibly be right. In many cases, the approximate solution is all that is needed. This compilation of 101 examples of back-of-the-envelope calculations celebrates a quantitative approach to solving physics problems. Drawing on a lifetime of physics research and nearly three decades as the editor of The Physics Teacher, Clifford Swartz provides simple, approximate solutions to physics problems that span a broad range of topics. What note do you get when you blow across the top of a Coke bottle? Could you lose weight on a diet of ice cubes? How can a fakir lie on a bed of nails without getting hurt? Does draining water in the northern hemisphere really swirl in a different direction than its counterpart below the equator?
In each case, only a few lines of arithmetic and a few natural constants solve a problem to within a few percent. Covering such subjects as astronomy, magnetism, optics, sound, heat, mechanics, waves, and electricity, the book provides a rich source of material for teachers and anyone interested in the physics of everyday life.

This book is a breath of fresh air. Contrary to some books where abstract theories are discussed at length but whose connection with reality remains elusive, this book contains calculations on phenomena in the real and currently observable world. Approximations, i.e., back-of-the-envelope calculations, are performed for a great variety of physics topics that makes for truly fascinating reading. The math is mostly high school level with a small amount of calculus. The text is clear and engaging and complements the calculations very well. The reason that I am giving it four stars instead of five is that there are several typos in the calculations and the units are not always carried through, i.e., numbers are often presented dimensionless when they are not. Otherwise, a fascinating read that I heartily recommend.

Physics problems solved to a first approximation.......2003-07-16
To my knowledge, the most celebrated instance of a back-of-the-envelope computation occurred when the United States detonated the first nuclear weapon. Physicist Enrico Fermi tossed some papers into the air and measured how far the blast wind took them. From this, he performed a rough computation on the power of the bomb that was very close to the measurements taken by the more sensitive instruments at ground zero. In fact, this may have been the origin of the term, although I have no evidence either way.
The examples in this book are all simple strategies that can be used to perform complex computations in physics. In all cases, the goal is to get a ballpark figure rather than an extremely accurate one, so there are many simplifying assumptions. All areas of physics are covered, starting with force and pressure and going all the way through particles and quanta. While all of the computations are applied algebra and so can be understood by people with those skills, understanding the formulas requires knowledge of the physical principles. Therefore, one of the most sensible uses for this book would be as a source for physics problems whose solutions require very little equipment.
For example, how do you weigh a car? The solution is to make sure the air pressure is the same in all tires and then measure the surface area where those tires are in contact with the road. If the rigidity of the rubber is ignored, the multiplication of pressure times surface area will be the approximate weight. I enjoyed these problems and am sure that students would find them interesting and fun.
